Aligning people to strategy for organisational growth

Avanti Finance has provided finance to buy a car, pay a bill or buy a home to nearly 100,000 customers. They are an award winning organisation who continues to evolve to meet the needs of people all over New Zealand.

The vision

The People and Culture Team wanted to link people to strategy in response to executive discussions on building a people focused organisation.  They had implemented several great initiatives, but their challenge was how to bring this work together and still move people capability forward across the organisation. 

CTWYT was engaged to provide a variety of services, with a primary focus on implementing the SYNCAP framework. Initially, this implementation was carried out across six teams, and, following the success of this initial phase, it was extended to the entire organisation.

The process

We took an inclusive approach to this work, meeting with the executive team to establish priority capabilities they needed to meet their strategic objectives as well as meeting with the leadership of each area we were initially involved with. We took the time to have them fully engaged which enabled us to have full access to Team managers and their staff.  This work involved:

  • Briefing of Managers
  • Identifying priority capabilities for each team
  • Working with leadership and executive teams to establish the level of capability for each role.
  • Presenting the approach to staff as well as supporting their self-assessment 
  • Supporting the Manager assessment process
  • Data analysis and agreed scoring results
  • Manager Workshops 
  • Establishing capability based questions for recruitment
  • Coaching and supporting the Learning and Development Manager so that continuation of the SYNCAP framework was self-sufficient for the organisation. 
  • Presenting results and insights back the executive team.

The outcome

Across the organisation we found:

  • That existing initiatives were working, and team members were on average meeting over 75% of their capabilities.
  • Identification of organisational strengths and where capability gaps were that could impact efficiency and productivity. 
  • Clearly identified learning and development needs across individuals, teams and departments.
  • Individual performance lift during the overall process before coaching, mentoring and training had begun.
  • An increase in across team collaboration as capability focused workshops began. 
  • Data insights never before seen by the leadership enabling them to make executive decisions on spend and future initiatives including the roll out of the SYNCAP framework across the whole organisation.

This is the most valuable data we have ever had about our people in the history of this organisation.
